The Challenge

Spearhead Global, a leader in customized packaging solutions for premium beverage and food brands, was preparing for significant business growth over the next several years. Their leadership team had identified ambitious goals—including expanding into new markets, launching sustainable product lines, and increasing global market share. However, their existing organizational structure and job roles were not built to support this strategic vision.

To prepare for ambitious growth goals, Spearhead Global needed a partner who could guide them through organizational transformation—while maintaining employee engagement and stability.

The Solution

Lindenberger Group, led by Senior Consultant Marcy Schneider, collaborated with Spearhead Global to implement a comprehensive organizational design project using the Galbraith Star Model as its foundation. The goal was to align the company’s structure and talent with its future state vision while communicating clearly and compassionately with employees throughout the transition.

The engagement focused on the following:

  • Organizational Design: Conducted a full analysis of the current organizational structure, identified gaps in capabilities, and designed a future-state model to support innovation, sustainability, and scalability.
  • New Role Creation: Introduced new capabilities to position the organization for growth. Created and updated job descriptions with clear responsibilities and expectations aligned with strategic priorities.
  • Communication Strategy: Developed and implemented a sensitive, well-paced communication plan to ensure employees were informed and supported, including scripts for one-on-one conversations and staff-wide announcements.
  • Performance Management Framework: Rolled out training for managers and individual contributors on goal setting, key performance indicators (KPIs), and the performance management cycle. This included helping leaders define objectives aligned with company goals and train teams on best practices for feedback and development.

The Impact

The engagement positioned Spearhead Global for sustained growth with minimal internal disruption:

  • Strategic Alignment: New roles and capabilities are now in place to drive innovation and support the company’s growth path.
  • Employee Clarity and Buy-In: The thoughtfully crafted communications plan ensured transparency, minimized resistance to change, and gave employees a clear understanding of their role in the company’s future.
  • Scalable Performance System: With a formal performance management cycle in place, including clearly defined KPIs, the company can now measure progress effectively and reward success.
  • Smooth Transition: Phase I of the new organizational structure has been successfully implemented, with Phase II designed for future activation as the company scales.

Lessons Learned

This engagement reaffirmed the value of combining strategic organizational design with empathetic communication. By aligning structure to strategy—and supporting employees with training and clear expectations—Spearhead Global is now better positioned to expand market share, roll out sustainable products, and build stronger global operations.

As Marcy Schneider noted,

“The most impactful part of this project was how willing the leadership team was to think differently. They knew change was necessary, and they trusted the process to get it right. That openness made the difference.”

Spearhead Global’s experience stands as a testament to the transformative power of organizational design, and Lindenberger Group’s continued strength in guiding growing companies through periods of meaningful evolution.
